Unit 3: Development and Performance Management

Unit Introduction

Developing a flexible organizational culture takes work at the individual, team, and organizational levels. Continuing to develop staff members along with the team using these tools and techniques will lead to an engaged and supported workforce. The training items can be focused on the individual but can also be leveraged by the organization and take advantage of economies of scale, which is why they were placed under the organization section.

Unit Goals

The unit aims to provide managers and organizations with tools and insights to support employee development and growth at individual, team, and organizational levels. By leveraging flexible learning opportunities, virtual mentoring, goal setting, and fostering psychological safety, readers will learn how to create an engaged, motivated, and high-performing workforce.

Focus on the Individual

Promote Flexible Learning Opportunities

Managers and organizations can foster employee growth by promoting flexible learning opportunities, empowering individuals to tailor their own schedules, whether it be self-paced, online, or in-person.

There are many resources available for flexible learning, including online platforms such as Udemy, Global Knowledge, and Pluralsight, as well as internal resources from colleges and universities. By using these resources, employees can take control of their own development and grow at their own pace:

Provide Virtual Mentoring/Coaching

Virtual mentoring and coaching can be a valuable tool for professional growth in an IT organization that values flexibility. By providing virtual options, remote or busy employees can conveniently access guidance and support from experienced mentors and coaches. This can help individuals develop their skills, knowledge, and confidence, leading to improved performance and career advancement.

This model allows employees to receive personalized support and guidance, regardless of their location or schedule. This can lead to increased employee engagement, satisfaction, and retention, as well as improved organizational performance. By providing virtual mentoring and coaching, an IT organization can demonstrate its commitment to employee development and flexibility.

Set Goals

In addition to regular check-ins and feedback sessions, managers can help employees on an individual basis set clear and concise goals to align with the organization's mission and the employee's long-term aspirations. This personalized approach to goal setting can help employees feel more engaged and motivated, leading to improved performance and job satisfaction.

One effective approach to goal setting is the use of SMART goals, for which managers work with employees to set Specific, Measurable, Achievable, Relevant, and Time-bound goals that prioritize outcome-based metrics. By providing employees with the autonomy to determine how they achieve their objectives, managers can foster a flexible work environment that supports individual growth and development.

Focus on the Team

Identify the "Right" Assessment

While many assessments can offer valuable insights into employees and team dynamics, an important aspect of effective management lies in knowing when and how to deploy these tools. Recognizing the unique needs, aspirations, and the developmental stage of your employees or team is key. Each assessment serves a distinct purpose, allowing managers to design their approach for maximum impact. Whether it's onboarding new talent, optimizing team collaboration, fostering individual growth, or preparing for leadership transitions, understanding when to utilize specific assessments can be a factor to unlocking the full potential of your workforce and achieving organizational success.

Emphasize Results and Team

In 2012, as part of an effort to figure out what it takes to build the perfect team, Google launched Project Aristotle. This project and research on organizational behavior and sociology spurred a whole new field to support teams. The key finding was that the state of psychological safety, in which team members feel safe to take risks and be vulnerable without fear of negative consequences, was crucial for high-performing teams.

In order to help your teams, first focus on making sure there is psychological safety before embarking on the sharing of assessments with all team members. Learn more about psychological safety from Amy Edmondson, the authority on the subject.

Focus on the Organization

To promote flexibility in employees' development and performance management, organizations should integrate diverse learning opportunities and actively listen to employee feedback. By offering tailored learning and development (L&D) programs and fostering a culture of continuous learning, companies can enhance skill development and job satisfaction. Simultaneously, prioritizing transparency and inclusivity through feedback mechanisms and involving employees in decision-making helps build trust and drive innovation. This combined approach supports professional growth and aligns performance management processes with individual needs, ultimately boosting engagement and retention.

Spur Your Employees' Desire to Learn

Given the many learning opportunities available, and considering employees' varying learning styles, needs, and aspirations, organizational leaders must reimagine their approach to L&D to ensure that employees are well equipped to thrive. By offering incentives, recognition, and even friendly competition, companies are not only enhancing skill development but also fostering a supportive and flexible work environment. Top executives are leading by example, reinforcing the organization's commitment to learning. This approach aligns with the broader strategy of continuously promoting flexibility, empowering employees to prioritize L&D, and contributing to their professional growth and performance management at every stage of their journey within the company.

Listen to Employee Voice

It is crucial for employees to feel comfortable expressing their opinions, concerns, and suggestions regarding their work and the organization's policies, especially in higher education, where the ability to adapt to shifting demands and embrace innovative approaches is essential. Organizations are prioritizing transparency and inclusivity, emphasizing the amplification of employee voices. Employee voice involves employees freely expressing their thoughts on their work environment, requiring trust and acceptance. It plays a pivotal role in enhancing engagement, driving innovation, fostering a positive workplace culture, and offering insights for policy improvements. Listening to employee voice could be facilitated through feedback mechanisms, surveys, one-on-one meetings, suggestion boxes, and involving high-performing employees in decision-making. It also increases trust in management, innovation generation, and the reinforcement of organizational values.
